Female Managers face several challenges in decision-making in healthcare organizations. The study aimed to explore women managers’ challenges in decision-making in healthcare organizations.Materials and Methods: A qualitative approach was used in this study. In-depth semi-structured interviews were conducted with 23 women managers in Tehran healthcare organizations. The participants were selected using purposive and snowball sampling techniques. The qualitative data was analyzed using thematic analysis method. Results: Twenty- two decision making challenges were identified and grouped into 5 categories. These challenges include structural challenges (i.e., mission and type of functions, organization size, workload, resource scarsity, and law and regulation limitations), procedural challenges (i.e., weakness in defining the problem, wrong goal setting, and lack of criteria for choosing the best solution), human challenges (i.e., staff shortages, and their low motivation, knowledge and skills), cultural challenges (i.e., personal belifs, personal profit seeking, indifferences and gender stereotyping), and managerial challenges (i.e., emotions, insufficient authorities and lack of top managers’ support). Female managers used solutions such as using evidences, group decision making, problem prioritizing, effective internal and external communication, transparency, systems approach, employees’ education and training and improving organizational culture to overcome these challenges.Conclusion: Healthcare female managers face several important challenges in decision-making. Appropriate measures should be taken to reduce these challenges to achieve better results.}, keywords = {women managers,decision-making,Challenges,Glass ceiling}, title_fa = {تصمیم‌گیری مدیران زن در سازمان‌های بهداشتی و درمانی: چالش‌ها و راهکارها}, abstract_fa = {DOR : 20.1001.1.24766291.1399.5.1.3.4تصمیم‌گیری به عنوان یکی از وظایف مهم مدیران عبارت است از انتخاب راهکاری از میان راهکارهای موجود برای حل یک مسأله. این پژوهش با هدف شناسایی چالش‌های مدیران زن در سازمان‌های بهداشتی و درمانی ایران در انجام وظیفه تصمیم‌گیری انجام شد. پژوهش حاضر یک مطالعه کیفی و اکتشافی بود که ‏با استفاده از مصاحبه‌های عمیق نیمه‌ساختاریافته با ۲3 نفر از مدیران زن در سازمان‌های بهداشتی و درمانی شهر تهران انجام شد. شرکت‌کنندگان در پژوهش با روش هدفمند و گلوله برفی انتخاب شدند. داده‌ها با روش تحلیل موضوعی تحلیل شدند. نتایج پژوهش نشان می‌دهد که مدیران زن سازمان‌های بهداشتی و درمانی با 22 نوع چالش در تصمیم‌گیری مواجه هستند. این چالش‌های تصمیم‌گیری در قالب پنج گروه چالش‌های ساختاری (مأموریت و نوع وظایف سازمانی، اندازه‌ی سازمان، پراکندگی کار و بار کاری، کمبود منابع مالی، حمایت نشدن توسط قانون) ، فرآیندی (ضعف در تعریف مسأله، هدف‌گذاری اشتباه، توسعه‌ی راهکارهای غلط، نداشتن معیارهای مناسب برای ارزیابی راهکارها)، انسانی (کمبود کارکنان و انگیزه، دانش و مهارت کم کارکنان)، فرهنگی (رودربایستی سازمانی، باورهای شخصی، منفعت‌طلبی، بی‌تفاوتی و باورهای جنسیتی) و مدیریتی (عدم ثبات احساسی مدیران، نداشتن اختیار و تعهد و حمایت کم مدیران ارشد) طبقه‌بندی شد. مدیران زن برای رفع این چالش‌ها از تجربه، شواهد و مستندات علمی، تصمیم‌گیری گروهی، اولویت‌بندی مسایل، ارتباطات مؤثر، شفاف‌سازی، اعتدال و میانه‌روی، تفکر سیستمی، توجه به منافع سازمانی، آموزش و انگیزش کارکنان، اصلاح فرهنگ سازمانی و مماشات و مدارا استفاده می‌کردند.}, keywords_fa = {مدیران زن,تصمیم‌گیری,چالش‎ها,سقف شیشه‌ای}, url = {https://journal.saim.ir/article_39239.html}, eprint = {https://journal.saim.ir/article_39239_d9428966d099336fd1cbc27535d538f2.pdf} }
